The evaluation process was followed by a bonus given to the employees who had a good evaluation. However, the concerns with this additional bonus for the employees would be a diversion from the main purpose for which the evaluation was being done. The main purpose of the evaluation was to improve the weaknesses of employees by assessing the relevant competencies in which the employees had to be trained. The bonus would develop a sense of competition in the workforce in which the loss competent or those who had not been trained would not feel motivated. This is because they would feel inferior to those who would have had evaluations that resulted in bonuses for them.

The second concern with the evaluation process was that the additional question at the end of the evaluation. This additional 76th question required an overall evaluation of the employee. However, with the bonuses not being the main purpose of this evaluation, the purpose of this last question was not related to training. This was not necessary, and it could also be counterproductive for the employees could be compared on the basis of these ratings that held no value. This question was just an additional one that could lead to comparisons and demotivation on being scored low.

2. Describe the important problems that Ramiro is facing. Then, take a moment to imagine that you are a HR or management consultant with a focus on coaching what brief advice do you offer Ramiro

Ramiro is faced with a problem of getting a bad feedback on the 180-degree evaluation. The main problems identified were the imbalance of his personal life. With his wife no satisfied with the lack of time that he had had for the family. The area manager was, therefore, faced with pressure from the family that affected his emotional well-being. Furthermore, one other problem identified was his strict nature. He was very organized and expected others to be as organized as he was. Also, he had biases for certain employees that led him to behave differently with those whom he favored. This included considering them for promotions and increases in salaries.

I would suggest Ramiro to take a vacation and spend some time with his family. This would also soften his behavior with the employees. Furthermore, one more suggestion would be to remove the biases that he has for the employees. These biases had led to his evaluation not been up to his expectations. Since his main concern is with his evaluations not being up to the mark, my suggestion would be to alter and reflect his attitude that he has to the managers of the bank in his area.
